One of the most common hiring assumptions I see is the sentiment that the best candidate must come from the same industry as the employer.

On paper, that logic feels sound. If someone already understands the regulations, terminology, competitors, and operating environment, they should ramp up faster. Yet, we see many companies hiring leaders across technology, security, operations, and professional services roles often found that this assumption narrows opportunities more than it creates them.

In our experience as a staffing partner, the biggest hiring mistake is confusing industry familiarity with capability. While industry knowledge has its place, many specialized roles depend more on transferable skills and adaptability. Organizations that recognize this gain access to a wider range of talent and are often better positioned for future growth.

The Trap of Industry-Only Hiring

When hiring managers insist on direct industry experience, they immediately reduce the size of an already limited talent pool.

This is particularly visible in highly competitive fields such as cybersecurity, Identity and Access -Management (IAM), data analytics, operations, and risk management. Organizations often find themselves competing for the same small group of candidates while overlooking professionals with highly relevant experience gained elsewhere.

The companies that insist on industry-only hiring often run into issues like longer vacancies, higher recruitment costs, and delayed projects. The "perfect" candidate never appears.

Given the median time-to-fill for many roles is now approximately a month and a half, expanding candidate criteria can be one of the most effective ways to reduce hiring bottlenecks.

Why Transferable Skills Matter More Than Many Employers Realize

When we evaluate candidates, we pay close attention to transferable skill matrix.

These are the capabilities that remain valuable regardless of industry: analytical thinking, stakeholder management, process improvement, security governance, risk assessment, project execution, and problem-solving skills.

The context may change, but the underlying work often does not.

A cybersecurity professional protecting sensitive data in manufacturing is still managing risk, controls, access, compliance requirements, and incident response. An operations leader improving efficiency in logistics is often applying many of the same principles used in healthcare or financial services.

Research from the World Economic Forum reinforces this shift toward durable capabilities. Analytical thinking, resilience, flexibility, agility, leadership, and problem-solving consistently rank among the most important skills employers seek for the future workforce.

What stands out to us is that none of these skills are confined to a single industry.

In practice, we have seen that candidates who have succeeded in multiple environments often bring stronger adaptability and broader perspective than those who have spent their entire careers within one sector.

That does not mean industry knowledge lacks value, but we should be careful not to overvalue it at the expense of proven capability.

When Industry Experience Truly Matters

There are certainly situations where industry experience should carry significant weight.

Highly regulated environments, safety-critical operations, and specialized compliance functions may require knowledge that cannot be learned quickly. In those cases, employers must carefully consider the risks associated with a longer learning curve.

The question I encourage hiring managers to ask is simple:

Do we need this person to contribute on day one, or do we need them to create impact within the first ninety days?

Those are very different hiring decisions.

If immediate regulatory expertise is essential, industry experience may be non-negotiable. If the role focuses on leadership, operational improvement, security strategy, or process optimization, the balance often shifts toward capability and adaptability. The best hiring decisions usually emerge from understanding which requirements are truly essential versus merely familiar.

How to De-Risk Cross-Industry Hiring

One concern we hear frequently is that cross-industry hiring feels risky. However, the risk can be reduced quite a bit through better assessments.

Rather than focusing heavily on past job titles, we prefer evaluating how candidates think through realistic scenarios. Present a business challenge. Ask them to identify risks, propose solutions, and explain trade-offs.

This approach reveals far more than a discussion about previous employers.

We also look closely at learning agility. Has the candidate successfully navigated major transitions before? Have they mastered new technical skills, regulations, or operating environments throughout their career?

Past adaptability is often one of the strongest predictors of future adaptability.

Finally, organizations should recognize that hiring the right talent does not end when an offer is accepted. Structured employee onboarding plays a critical role in helping cross-industry hires close knowledge gaps quickly.

When onboarding is intentional, domain expertise can often be developed faster than many hiring teams expect.

Building More Resilient Teams

In hiring conversations, industry experience is often treated as a shortcut for predicting success. Sometimes it is. But it is only one part of the picture.

The goal is not to overlook industry experience, but to understand when it is essential and when transferable expertise can create equal or greater value. Often, the difference lies in asking the right questions during the hiring process.
